i. Critically discuss on the apparent gender difference in the way appraisal feedback is provided to staff by managers. [5 marks]
ii. Evaluate how a performance appraisal process might be modified or controlled to prevent a bias of feedback towards staff of different genders [5 marks
I)
Performance appraisal is the process of communicating the job expectations to the employees having engagement levels in their jobs. This feedback should be individualized to fit the specific person and situation; focused on the behavior or action you are concerned with not on the person or their personality. It should be delivered in a timely fashion as soon as possible after the positive or negative action and before the next appraisal. Apparently, there exists some biases during the process especially gender based where a manager gives a rating for example against women. A gender stereotyping is where some jobs are viewed to be of a certain gender and thus a person from the opposite gender is more likely to be given low rates compared the counterpart.
ii)
The biasness can be reduced through the following;
a) use of 360° reviews to ensure that no one manager appraises a staff and this will help getting views about ones performance from different parties and hence fairness is assured.
b) use of custom forms which do not allow the manager to make own judgements as they are guided by the form.
c) setting clear expectations for the managers when it comes to appraisal to avoid giving them a leeway to make arbitrary decisions.
d) Regular coaching and feedback of the managers to ensure they are made aware of what is expected of them more so when it comes to managing appraisals.
